Is it Necessary to be baptized, or was this just a symbolic thing like circision ?

Paul was probably the single greatest missionary ever to live, imagine if they had planes back then! Paul must have brought thousands upon thousands to the Lord, yet he mentions how he did not Baptize but a handful of people... Jesus didn't baptize with water either... so is it necessary or was it just symbolic of the new life?
